Dual Leadership in the Matrix: Effects of Leader-Member Exchange (LMX) and Dual-Leader Exchange (DLX) on Role Conflict and Dual Leadership Effectiveness

While strategic management theories have heavily engaged with the reality of matrix organizations, leadership that actually focus on people working within such arrangements are missing. We argue (a) followers perceive dual effectiveness to be more than sum each leader's effectiveness, (b) a core detriment perceived is role conflict experienced by follower, and (c) Leader-Member Exchange (LMX) needs theoretically extended triadic level capture influence leadership. Specifically, followers’ perceptions driven not only how they their LMX relationships both leaders, but also relationship quality between leaders (dual exchange, DLX). As such, even though higher still better lower LMX, having similar exchange reduces employees’ and, extension, heightens effectiveness. Additionally, we reason when employees lack good one DLX can act as substitute. find support for our hypotheses applying polynomial regression analyses dataset 111 managers from organization who report regional business unit leader.
